就活が、
人に戻っていく。
先日、SNSに「人材業界に詳しい方と繋がりたいです」と書いた。シェアやいいねで協力してくださる方が次々に現れて、投稿は7,000人に届いた。そして1週間で、就活支援のプロ4人と話すことができた。The other day I posted on social media: "I'd like to meet people who know the recruiting industry well." One person after another helped with shares and likes, and the post reached 7,000 people. Within a single week, I got to talk with four veterans of career support.
会ってくれたのは、こんな人たちだ。8万人の上京就活を支えてきた会社の創業メンバー。9万人の学生が使うフリースペースを10年育ててきた人。アメリカでAI×人材のスタートアップを立ち上げた創業者。人事一筋20年のベテラン。全員が、人材業界の酸いも甘いも知っている人たちだった。Here is who met with me. A founding member of a company that has supported 80,000 students moving to Tokyo for their job hunt. Someone who spent ten years building a free space used by 90,000 students. The founder of an AI-and-recruiting startup in the United States. A veteran with twenty years in HR. Every one of them knew this industry inside and out.
最初は「オンラインで15分だけ」の予定だった。それが4人とも、話の途中で「対面で会おう」と言ってくれた。教わった知見は、いま就活をしている人にこそ届けたい内容だったので、ここに書いておきたい。Each call was scheduled as "just fifteen minutes online." Yet all four of them, partway through, said: let's meet in person. What they taught me is exactly what I want to reach people who are job hunting right now — so I am writing it down here.
4人が、同じ話から始めた
立場も経歴も違う4人が、口を揃えて同じ課題から話し始めた。いまの人材業界は、人を右から左へ流すことに力を注ぎすぎている。体感では8割の人材会社・エージェントが、人を「売上のための数字」として扱ってしまっている——業界の中に長くいた人たちが、自分たちの業界について、口を揃えてそう話すのだ。Four people with different roles and different careers all began with the same concern. Today's recruiting industry pours too much energy into moving people from one side to the other. By their own felt estimate, some eight in ten recruiting firms and agents end up treating people as numbers for revenue — that is what people who spent years inside the industry said, unanimously, about their own industry.
中にいる人が悪いというより、構造の問題だと私は受け取った。紹介が決まるほど売上が立つ仕組みの上では、「早く、多く流す」方向に力がかかり続ける。その流れの中で、一人ひとりの可能性を見る時間は、どうしても削られていく。I took this as a problem of structure, not of the people inside it. On a system where revenue comes from placements, the force keeps pushing toward faster and more. Inside that current, the time to see each person's possibility inevitably gets cut away.
そして、長くこの業界で人を支えてきた人たちこそが、それを一番もどかしく思っていた。この事実が、私には一番の希望に見えた。And the people who had supported others in this industry the longest were the ones who found it most frustrating. To me, that fact looked like the greatest hope of all.
学生は、もう気づいている
数字の変化が、それをはっきり示している。コロナ前の合同説明会は、就活生一人に来てもらうための謝礼が5,000円から1万円ほどで、いくらでも集まっていたという。いまは3〜4万円を出しても集まらない。何倍もの費用をかけても、就活生が来ない。「合同説明会離れ」と呼ばれている現象だ。The numbers show it clearly. Before COVID, joint company-information sessions could fill their seats with a thank-you payment of roughly ¥5,000 to ¥10,000 per student. Now even ¥30,000 to ¥40,000 does not bring them in. Several times the cost, and still students do not come. The phenomenon has a name: the flight from joint job fairs.
理由は単純で、就活生はAIで事前に企業のことをよく調べている。だから、本当に興味のある会社にしか行かない。「とりあえず全部回る」が、なくなりつつある。The reason is simple: students now research companies thoroughly with AI before they go. So they only visit the companies they are genuinely interested in. "Just make the rounds of everything" is disappearing.
これは悪い変化ではないと思う。むしろ、就活生が「流される側」から「選ぶ側」へ移り始めた、健全な変化だ。感じていた違和感のとおりに行動する人が増えた、ということでもある。I do not think this is a bad change. If anything it is a healthy one: students are moving from being carried along to doing the choosing. More people are acting on the unease they had felt all along.
それでも、人にしかできないことが残る
企業側も変わり始めている。24時間対応のAI面接を入れる会社、内定承諾後のフォローアップに力を移す会社。調べる・絞る・整えるをAIが担うようになるほど、主戦場は「人にしかできないこと」へ移っていく。Companies are changing too. Some are introducing AI interviews that run around the clock; others are shifting their energy to following up after an offer is accepted. The more AI takes over researching, narrowing, and arranging, the more the real ground moves to what only people can do.
つまり、AIが進むほど、最後に残るのは「実際に会って、人柄を確かめ合う時間」になる。就活が、人に戻っていく。4人の話を聞き終えたとき、市場の変化はこの一行にまとまった。In other words, the further AI advances, the more what remains at the end is time spent actually meeting, getting a real sense of each other's character. Job hunting is coming back to people. When I finished listening to all four, the market's change condensed into that single line.
KIBOUが立つ場所
私には、幼い頃から変わらない感覚がある。人はもっと、それぞれ特別だ。ひとりずつこんなにも違うはずなのに、同じ物差しで測られて、まとめて「流されて」いくのは、何かが違う。There is a feeling I have carried since I was small, and it has not changed: people are more special than this — each one of them. We differ this much, one by one, and yet we are measured with the same yardstick and moved along in bulk. Something about that is wrong.
だからKIBOUは、人を流す仕組みではなく、人柄がそのまんま伝わる仕組みを作っている。「そのまんま」に込めた思いは、この記事に書いた。That is why KIBOU is not building a system that moves people along — it is building one where character comes through just as it is, sonomanma. What we mean by that word, I wrote here.

いまは、4人から教わった知見をもとに、就活生向け・企業向けのページと資料を作り直した。学生団体には、団体ごとに活動を調べたうえで、一つひとつに合わせたメッセージを毎週送っている。就活生の純粋さや輝きを、特別なまま輝かせる仕組みを、関わってくれる全員と一緒に作っていく。Drawing on what the four of them taught me, we have rebuilt our pages and materials for students and for companies. Every week we write to student organizations — each message shaped to that group, after learning what they actually do. Together with everyone involved, we are building a system where students' sincerity and brightness stay special, and shine that way.
